Background to the Study
Job satisfaction remains a critical concern in organizations worldwide, as it influences not only the productivity and performance of employees but also the overall organizational success. In recent years, studies have increasingly focused on understanding the complexities of job satisfaction, particularly in the context of the healthcare sector. According to recent research, more than 60% of healthcare professionals report dissatisfaction with their jobs, a statistic that underscores the need for in-depth exploration of the factors contributing to job satisfaction in this field (Fara Rizky Punjung Hapsari, 2023). This is particularly relevant in developing countries like Nigeria, where healthcare systems face numerous challenges, including inadequate resources, low pay, and poor working conditions. This study seeks to examine the determinants of job satisfaction among Health Information Management (HIM) professionals in Akwa Ibom State, Nigeria, contributing to the broader discourse on job satisfaction and its impact on healthcare service delivery. Job satisfaction is broadly defined as the extent to which employees feel content and fulfilled with their roles, encompassing various dimensions such as work conditions, compensation, job security, relationships with colleagues, and opportunities for growth (Smith, 2021). This complex construct can be shaped by both intrinsic and extrinsic factors. Intrinsic factors, such as the meaningfulness of work, the sense of achievement, and professional recognition, are considered critical drivers of job satisfaction (Ojo, 2022). Extrinsic factors, on the other hand, are external influences such as salary, benefits, work-life balance, and physical work environment (Okolie, 2022). Research has consistently identified a strong link between job satisfaction and employee well-being, particularly in sectors such as healthcare, where emotional and psychological strains are high (Izegbuwa et al., 2024). For instance, a study by Omolade Ayoola Lasebikan et al. (2020) found that healthcare workers in Nigeria reported low job satisfaction, primarily due to factors such as inadequate pay, insufficient infrastructure, and poor working conditions. These findings underscore the importance of understanding the specific determinants of job satisfaction among healthcare workers, especially in regions with limited resources like Akwa Ibom State. Several studies have examined job satisfaction across different sectors, identifying key factors that shape employees’ experiences. According to the research by Momoh, Ihinmoyan, and Akinola (2024), workplace wellness programs, leadership support, and opportunities for career progression are significant factors that influence job satisfaction in Nigerian workplaces. Similarly, studies focusing on healthcare professionals highlight that compensation, career advancement, and recognition are pivotal determinants of job satisfaction (Hilda Pradina Faradiba et al., 2021). These studies emphasize the multifaceted nature of job satisfaction, suggesting that a combination of organizational, social, and individual factors contribute to employees’ perceptions of their work. In the healthcare sector, job satisfaction is influenced by a variety of determinants, including both work-related and personal factors. Monetary benefits have long been identified as a key contributor to job satisfaction in healthcare settings (Omokanye & Adepoju, 2024). This is particularly relevant in Nigeria, where healthcare workers often face low salaries and inadequate benefits. Furthermore, recognition and career growth opportunities have also been found to significantly enhance job satisfaction among health professionals (Fara Rizky Punjung Hapsari, 2023). These findings align with the work of Ojo (2022), who emphasized the importance of career development programs in improving job satisfaction in Nigerian healthcare settings. In addition to financial and career-related factors, research has highlighted the role of organizational culture and leadership styles in shaping job satisfaction. Positive organizational culture, characterized by open communication, supportive leadership, and a collaborative work environment, has been linked to higher levels of job satisfaction among healthcare workers (Adeyemi et al., 2024). Leadership styles, such as transformational leadership, are particularly influential in promoting employee well-being and satisfaction (Momoh, Ihinmoyan, & Akinola, 2024). In contrast, negative work environments, including inadequate staffing, poor management practices, and lack of professional autonomy, have been found to significantly reduce job satisfaction and increase employee turnover rates (Izegbuwa et al., 2024). While much of the existing research has focused on general healthcare settings, limited attention has been paid to the specific context of Health Information Management (HIM) professionals in Nigeria. HIM professionals play a critical role in ensuring the efficient management of health data and information, contributing to the overall quality of healthcare service delivery. However, the factors influencing their job satisfaction remain underexplored, particularly in regions such as Akwa Ibom State, where healthcare systems face unique challenges. Health Information Management (HIM) professionals are essential to the functioning of healthcare systems, responsible for managing medical records, ensuring data privacy, and facilitating the use of health information for decision-making and policy formulation (Omokanye & Adepoju, 2024). In Nigeria, HIM professionals are integral to the healthcare delivery process, particularly in hospitals and clinics where accurate data management is critical. However, like other healthcare workers, HIM professionals in Nigeria face significant challenges that affect their job satisfaction. These challenges include low wages, inadequate training opportunities, and limited career advancement prospects (Omokanye & Adepoju, 2024). Additionally, the pressure of maintaining accurate and timely records, often in under-resourced settings, can contribute to job dissatisfaction. Despite their importance, HIM professionals have received limited attention in the literature concerning job satisfaction. Most studies have focused on broader healthcare categories, such as doctors, nurses, and other frontline health workers (Akinwale & George, 2023). There is a need for more research that specifically addresses the factors influencing the job satisfaction of HIM professionals in Nigeria, especially in regions such as Akwa Ibom State, where the healthcare sector faces unique challenges. Although there is a growing body of literature on job satisfaction in healthcare settings, several gaps remain, particularly in relation to Health Information Management professionals in Nigeria. Existing studies have largely focused on doctors, nurses, and other medical staff, with limited emphasis on the role of HIM professionals (Adeyemi et al., 2024). Furthermore, while studies have identified factors such as salary, career development, and organizational culture as key determinants of job satisfaction, the specific dynamics within HIM departments remain poorly understood. This research aims to fill these gaps by exploring the determinants of job satisfaction among HIM professionals in Akwa Ibom State, providing insights that could inform policies aimed at improving employee satisfaction and retention in this critical sector. The need for this research is further supported by the challenges faced by healthcare systems in developing countries, including Nigeria. The rapid advancement of health information technology, coupled with the increasing demand for accurate health data management, has placed HIM professionals at the forefront of healthcare service delivery. However, without adequate support, training, and motivation, the job satisfaction of these professionals is likely to remain low, impacting the quality of service they provide. This study seeks to contribute to the understanding of job satisfaction among Health Information Management professionals in Akwa Ibom State, Nigeria. By identifying the key determinants of job satisfaction in this specific context, the research aims to provide valuable insights that can inform strategies to enhance the well-being and retention of HIM professionals. Ultimately, improving job satisfaction among HIM professionals is not only essential for their personal and professional development but also for the overall quality of healthcare service delivery in the region.
