Performance appraisal is widely acknowledged as a critical tool for enhancing employee productivity, yet its effectiveness within healthcare settings remains under-explored. This study assessed the Effect of Performance Appraisal on Employees’ Productivity. Specifically, it examined appraisal methods, implementation factors, perceived benefits, encountered challenges, and strategic practices. Employing a descriptive survey design, 137 staff members were selected via proportionate stratified random sampling from a population of 2,030. Data were collected using a structured questionnaire and analyzed through frequency distributions and percentages.

Background to the Study
Performance appraisal is a fundamental process in human resource management that involves the systematic evaluation of individual employee performance within an organization. It serves as a mechanism for providing feedback, identifying training and development needs, and making decisions related to rewards, promotions, and terminations. The significance of performance appraisal in driving employee productivity has been a subject of extensive research and scholarly discourse both in Nigeria and globally. According to Armstrong and Baron (2014), performance appraisal is a critical tool for managing and improving employee performance, as it provides a structured approach to assessing and recognizing individual contributions within the organization. Similarly, in the Nigerian context, Ojo (2015) emphasizes the role of performance appraisal in enhancing employee motivation and productivity, particularly in the face of the country’s dynamic and competitive business environment. Organizations across the globe are relentlessly pursuing strategies to enhance their operational efficiency and profitability. A crucial driver of organizational success in this endeavor is employee productivity, defined as the “efficiency with which employees convert inputs (e.g., time, resources) into outputs (e.g., goods, services)” (Akintoye & Salam, 2017). High levels of employee productivity translate to increased organizational output, cost reductions, and ultimately, improved financial performance (Chen et al., 2015; Rafiq & Ahmed, 2017). Recognizing this, organizations actively seek interventions and practices that can effectively boost employee productivity and gain a competitive edge. One such intervention that has drawn significant attention in management circles is performance appraisal. Defined as the “systematic evaluation of an employee’s performance” (Noe et al., 2021), performance appraisal serves as a tool for organizations to assess employee contributions, identify strengths and weaknesses, and provide feedback for improvement. Proponents of performance appraisal argue that its emphasis on goal setting, feedback, and recognition can directly influence employee motivation, engagement, and ultimately, productivity (Cardy & Leonard, 2014; Cascio, 2018). However, the relationship between performance appraisal and employee productivity remains a complex and multifaceted issue, with research findings presenting a somewhat ambiguous picture. Numerous studies have reported positive correlations between effective performance appraisal practices and increased employee productivity (DeNisi & Murphy, 2017; Ng & Burke, 2005). For instance, research by Akintoye and Salam (2017) in Nigeria found that performance appraisal practices significantly influenced employee productivity in construction firms. Similarly, a study by Rafiq and Ahmed (2017) in Pakistan revealed a positive association between performance appraisal and employee productivity in the banking sector. The Nigerian workforce is characterized by its youthful demographic, increasing globalization exposure, and growing adoption of technology in various industries (Akintoye et al., 2018; Owolabi et al., 2017). These trends suggest evolving employee expectations and preferences regarding performance management practices. Additionally, the prevalence of informal work arrangements and cultural nuances concerning feedback and communication styles necessitate a nuanced understanding of how performance appraisal may impact productivity in the Nigerian context. Studies like that by Owolabi et al. (2017) highlight the inconsistency in performance appraisal practices across different sectors and organizations in Nigeria. This lack of standardization can lead to confusion, bias, and ultimately, decreased employee trust in the system’s fairness and effectiveness. Despite these positive findings, other studies have yielded less conclusive or even negative results. Some researchers suggest that poorly designed or implemented performance appraisal systems can have detrimental effects on employee morale, leading to decreased productivity and even counterproductive behaviors (Kuvaas & Dysvik, 2010; Schuler & MacMillan, 2017). Additionally, cultural differences and contextual factors can influence the effectiveness of performance appraisal practices. For example, a study by Chen et al. (2015) in China found that the relationship between performance appraisal and employee productivity was moderated by the level of organizational trust. Despite the widespread adoption of performance appraisal in Nigeria, there are concerns about its effectiveness in driving employee productivity. One of the main challenges is the lack of standardization and consistency in performance appraisal practices across organizations. According to Adebayo and Akinbode (2017), many organizations in Nigeria lack a clear and objective performance appraisal system, which can lead to bias, subjectivity, and inconsistency in the evaluation of employee performance. This can result in demotivation and disengagement among employees, leading to reduced productivity and performance. Another challenge is the lack of employee involvement in the performance appraisal process. In many organizations, performance appraisal is viewed as a top-down process, with managers solely responsible for evaluating employee performance. Research by Kuvaas (2014) indicates that active employee involvement in the performance appraisal process has the potential to boost motivation and engagement, ultimately resulting in heightened productivity. Therefore, the lack of employee involvement in performance appraisal in Nigeria may be hindering its effectiveness in driving employee productivity. Furthermore, the impact of performance appraisal on employee productivity may be influenced by cultural factors. In Nigeria, cultural values such as respect for authority and collectivism may affect the way employees perceive and respond to performance appraisal (Adebayo and Akinbode, 2017). For instance, employees may be hesitant to provide feedback or challenge their superiors during the performance appraisal process, which can limit the effectiveness of the feedback and evaluation provided.
